Theo học thuyết Maslow thì những nhu cầu cơ bản nhất cần phải được thỏa mãn trước những nhu cầu ở bậc cao hơn, và khi mà một nhu cầu đã được thỏa mãn thì nó sẽ trở nên ít quan trọng hơn và người ta lại hướng đến nhu cầu ở bậc cao hơn nữa.
Nhu cầu sinh học (physiological needs): nhu cầu về đồ ăn, nước uống, không khí, quần áo, nhà ở,… đây là những nhu cầu cơ bản nhất và mạnh nhất của con người. Trong mô hình Tháp nhu cầu của Maslow, những nhu cầu này được xếp vào bậc thấp nhất: cơ bản nhất. Trong một tổ chức, nó thường được thể hiện qua lương bổng, phúc lợi.
Nhu cầu an toàn (safety and security): con người cần có một môi trường sống an toàn để đảm bảo sự tồn tại của họ, bao gồm cả môi trường tự nhiên, vật lý và môi trường xã hội. Nhu cầu này thể hiện thông qua các yếu tố: chính sách bảo hiểm, bảo hộ lao động, chế độ khi về hưu…
Nhu cầu xã hội (love and belonging): thể hiện nhu cầu có mối quan hệ tốt với những người xung quanh, các thành viên trong nhóm xã hội (gia đình, gia quyến, tổ chức, người thân, bạn bè…) và ngược lại. Trong tổ chức nhu cầu này thể hiện qua mối quan hệ với đồng nghiệp và cấp trên.
Nhu cầu được tôn trọng (self-esteem): con người mong muốn được tôn trọng trong cuộc sống hằng ngày và trong công việc, được đối xử bình đẳng. Trong tổ chức, nhu cầu này được đáp ứng thông qua các hoạt động khen thưởng về kết quả làm việc, sự thăng tiến…
Nhu cầu tự thể hiện (self-actualization): đây chính là nhu cầu được sử dụng hết khả năng, tiềm năng của mình để tự khẳng định mình, để làm việc, đạt các thành quả trong xã hội. Trong tổ chức nhu cầu này được thỏa mãn thông qua việc tạo ra các cơ hội cho nhân viên có điều kiện phát triển, sáng tạo và tự tin trong việc ra quyết định.
Từ mô hình này cho thấy nhu cầu sinh lý, vật chất là bậc thấp nhất và nhu cầu tự thể hiện là nhu cầu cao nhất và cũng khó thỏa mãn nhất của con người. Maslow cho rằng trình tự thỏa mãn các nhu cầu đi từ thấp đến cao, khi nhu cầu này được thỏa mãn thì tính chất động viên không còn nữa và con người sẽ nảy sinh nhu cầu ở bậc cao hơn. Do đó, nhà quản lý cần biết được nhân viên mình đang ở cấp bậc nhu cầu nào để có thể tác động thích hợp nhằm thỏa mãn các nhu cầu đó cho họ.
• Thuyết ERG
Được xây dựng trên cơ sở của Tháp nhu cầu Maslow, thuyết ERG của giáo sư Clayton Alderfer – là một bổ sung và sửa đổi thành công cho lý thuyết trên - cũng chỉ ra rằng thường xuyên có nhiều hơn một nhu cầu có thể ảnh hưởng và tác động trong cùng một con người, vào cùng một thời gian. Nếu những nhu cầu ở mức cao không được đáp ứng đủ thì khao khát thỏa mãn những nhu cầu ở dưới (của mô hình) sẽ tăng cao
Thuyết ERG nhận ra ba kiểu nhu cầu chính của con người:
Nhu cầu tồn tại (Existence needs): ước muốn khỏe mạnh về thân xác và tinh thần, được đáp ứng đầy đủ các nhu cầu căn bản để sinh tồn như các nhu cầu sinh lý, ăn, mặc, ở, đi lại, học hành…và nhu cầu an toàn.
Nhu cầu giao tiếp (Relatedness needs): ước muốn thoả mãn trong quan hệ với mọi người. Mỗi người đều có những ham muốn thiết lập và duy trì các mối quan hệ cá nhân khác nhau. Nhu cầu giao tiếp bao gồm nhu cầu xã hội và một phần nhu cầu được tôn trọng (nhu cầu tự trọng được thỏa mãn từ bên ngoài).
Nhu cầu phát triển (Growth needs): ước muốn tăng trưởng và phát triển cá nhân trong cả cuộc sống và công việc. Các công việc, chuyên môn và cao hơn nữa là sự nghiệp riêng sẽ đảm bảo đáp ứng đáng kể sự thỏa mãn của nhu cầu phát triển, nó bao gồm nhu cầu tự thể hiện và một phần nhu cầu được tôn trọng (nhu cầu tự trọng được thỏa mãn từ bên trong).
Thuyết ERG của giáo sư Clayton Alderfer khác Tháp nhu cầu Maslow ở chỗ Ông cho rằng: “Tại cùng một thời điểm có thể có nhiều nhu cầu ảnh hưởng đến sự động viên – Khi một nhu cầu cao hơn không thể được thỏa mãn thì một nhu cầu ở bậc thấp hơn sẵn sàng để phục hồi”. Khi nhân viên chưa cảm thấy thỏa mãn với nhu cầu giao tiếp và nhu cầu tăng trưởng hiện tại, họ sẽ tìm cách thỏa mãn.
• Thuyết về hai nhân tố của Herzberg
Frederick Herzberg là nhà tâm lý học người Mỹ, cha đẻ của thuyết hai nhân tố (1959). Học thuyết này đã và đang được các nhà quản lý DN áp dụng rộng rãi.
Để xây dựng học thuyết hai nhân tố, Herzberg tiến hành phỏng vấn 203 nhân viên kế toán và kỹ sư tại Mỹ. Việc lựa chọn hai đối tượng trên để phỏng vấn được lý giải bởi tầm quan trọng của các nghề này trong hoạt động kinh doanh tại Mỹ.
